
Understanding the Gifts (and Challenges) of Neurodivergence in High Performance
Increasingly, conversations around neurodivergence are gaining traction. More adults, particularly high-achieving women, are receiving diagnoses later in life after years of masking or compensating for their differences (Nerenberg, 2020). At the same time, organizations face pressure to support mental health and inclusion while sustaining peak results. This convergence makes the relationship between neurodivergence and high performance more relevant than ever.
Many of the traits that drive excellence, such as creativity, hyperfocus, memory for detail, and pattern recognition, are often associated with neurodivergent wiring (Armstrong, 2017). Yet these same traits can come with challenges. Executive functioning difficulties, sensory sensitivities, and communication differences can create obstacles in environments that assume one “typical” way of thinking, learning, or performing. Without recognition and support, the very qualities that drive achievement may also increase the risk of psychological and emotional strain.
When it comes to neurodivergent traits, accurate diagnosis by a licensed professional is essential. High-performing individuals, in particular, are often overlooked or misdiagnosed precisely because their achievements mask the effort and hidden costs involved (Nerenberg, 2020). A professional evaluation not only clarifies whether traits such as distractibility, rigid routines, or emotional intensity fall within a neurodivergent profile: it can also provide a foundation for tailored accommodations. For example, when workplaces adapt through structured flexibility, sensory-aware environments, or clearer communication, neurodivergent individuals are better able to sustain their strengths and avoid unnecessary stress.
Some of the most common traits of neurodivergence include:
Attention differences: difficulty sustaining focus on routine tasks, capacity for deep hyperfocus on subjects of interest.
Sensory sensitivities: heightened responses to noise, lighting, textures, or crowded environments.
Executive functioning challenges: struggles with organization, time management, or transitioning between tasks.
Strong memory or pattern recognition: noticing details or connections that others often miss.
Preference for structure or routines: a need for predictability that reduces stress and supports performance.
Emotional intensity: heightened enthusiasm, frustration, or empathy. ● Unique processing styles: leaning more on visual, spatial, or experiential learning than on verbal instruction.
For many high performers, these traits have always been present but were either dismissed as quirks or so effectively channeled into achievement that they went unquestioned. It is important to note, however, that identifying with some of these traits is not the same as a diagnosis. In today’s cultural climate, platforms like TikTok and Instagram often circulate quick, relatable content on ADHD or autism. While this may spark awareness, it risks oversimplifying complex realities. A thorough evaluation helps distinguish between neurodivergent traits, environmental influences, and other psychological factors - and, most importantly, guides effective support that allows individuals to thrive (Doyle, 2020).
From an organizational standpoint, this can have direct implications for innovation and resilience. Workplaces that integrate and accommodate neurodivergent strengths often demonstrate higher adaptability and more creative problem-solving. By contrast, environments that misunderstand or pathologize neurological differences may risk excluding or burning-out some of their most valuable contributors.
The recent increase in attention to neurodivergence has highlighted that brains are not uniformly wired, and that diversity in cognition is as essential as diversity in culture or perspective (Armstrong, 2017). Accurate diagnosis and thoughtful accommodations allow individuals to thrive authentically, helping organizations to grow while preserving the stability of its human capital.
